Abstract
Penelitian ini bertujuan untuk mengkaji pengaruh beban kerja, motivasi kerja, dan lingkungan kerja terhadap kinerja karyawan dengan kepuasan kerja sebagai variabel mediasi di PT. XYZ. Metode non-probability sampling digunakan dalam penelitian ini untuk mendapatkan data kuantitatif melalui kuesioner online yang disebarkan kepada 108 karyawan PT. XYZ yang telah bekerja minimal satu tahun dan merupakan karyawan
tetap. Data diolah menggunakan software SmartPLS. Hasil penelitian menunjukkan bahwa beban kerja tidak berpengaruh signifikan terhadap kepuasan kerja dan kinerja karyawan, sedangkan motivasi kerja berpengaruh positif terhadap kepuasan kerja dan kinerja karyawan. Lingkungan kerja berpengaruh positif terhadap kepuasan kerja, namun tidak berpengaruh signifikan terhadap kinerja karyawan. Selain itu, kepuasan kerja tidak memediasi pengaruh beban kerja terhadap kinerja karyawan, tetapi mampu memediasi pengaruh motivasi kerja dan lingkungan kerja terhadap kinerja karyawan. Model ini menunjukkan bahwa motivasi kerja dan lingkungan kerja memiliki kemampuan prediksi tinggi terhadap kinerja karyawan dengan dimediasi oleh kepuasan kerja (R²=0.697, Q²=0.627). Dari penelitian ini, manajemen PT. XYZ diharapkan dapat mengelola beban kerja, meningkatkan motivasi kerja, dan memperbaiki lingkungan kerja untuk
meningkatkan kepuasan dan kinerja karyawan. / This study aims to examine the influence of workload, work motivation, and work environment on employee performance with job satisfaction as a mediating variable at PT. XYZ. The non-probability sampling method was used in this study to obtain quantitative data through an online questionnaire distributed to 108 permanent employees of PT. XYZ who have worked for at least one year. The data was processed using SmartPLS software. The results showed that workload does not significantly affect job satisfaction and employee performance, while work motivation has a positive effect on job satisfaction and employee performance. The work environment positively affects job satisfaction but does not significantly affect employee performance. Additionally, job satisfaction does not mediate the effect of workload on employee performance but can mediate the effect of work motivation and the work environment on employee performance. This model indicates that work motivation and the work environment have a high predictive ability for employee performance when mediated by job satisfaction (R²=0.697, Q²=0.627). From this study, it is expected that PT. XYZ's management can manage workloads, enhance work motivation, and improve the work environment to increase employee satisfaction and performance.
