Abstract

Perawat mempunyai peran yang sangat penting dalam perawatan pasien di rumah sakit, yaitu dalam asuhan keperawatan yang terintegrasi dan berkualitas kepada setiap pasien. Salah satu hal terpenting dalam pengelolaan Sumber Daya Manusia adalah kinerja perawat Penelitian ini bertujuan untuk menganalisis hubungan langsung kualitas kehidupan kerja, beban kerja mental dan efikasi diri terhadap kinerja perawat, serta hubungan tidak langsung kualitas kehidupan kerja, beban kerja mental terhadap kinerja perawat yang dimediasi kepuasan kerja perawat di RSPPN Panglima Besar Soedirman Jakarta. Desain penelitian ini adalah kuantitatif. Pengumpulan data menggunakan teknik non-probability sampling dengan metode purposive sampling. Sampel yang digunakan sebesar 160 perawat aktif. Pengumpulan data penelitian ini menggunakan kuesioner melalui Google-form. Data yang diperoleh diolah dengan menggunakan metode analisis multivariate PLS-SEM dengan perangkat lunak SmartPLS. Hasilnya didapatkan kualitas kehidupan kerja, beban kerja mental dan efikasi diri berpengaruh positif terhadap kepuasan kerja perawat; data menunjukkan adanya pengaruh positif antara kualitas kehidupan kerja terhadap kinerja perawat, lalu kepuasan kerja terhadap kinerja perawat, namun beban kerja mental berpengaruh negatif terhadap kinerja perawat; data juga menunjukkan efikasi diri tidak berpengaruh terhadap kinerja perawat. Kualitas kehidupan kerja, beban kerja mental dan efikasi diri memiliki pengaruh tidak langsung terhadap kinerja perawat melalui kepuasan kerja perawat. / Nurses play a crucial role in patient care in hospitals, providing integrated and quality nursing care to every patient. One of the essential aspects of Human Resource Management is nurse performance. This research aims to analyze the direct relationship between work life quality, mental workload, self-efficacy, and nurse performance, as well as the indirect relationship between work life quality, mental workload, and nurse performance, mediated by job satisfaction among nurses at RSPPN Panglima Besar Soedirman Jakarta. The research design is quantitative. Data collection utilized non-probability sampling technique with purposive sampling method, involving 160 active nurses. Data were collected through a questionnaire via Google Forms and analyzed using the Partial Least Squares Structural Equation Modeling (PLS-SEM) method with SmartPLS software. The results indicate that work life quality, mental workload, and self-efficacy positively influence nurse job satisfaction. The data show a positive influence of work life quality on nurse performance, mediated by job satisfaction, while mental workload negatively affects nurse performance. Self-efficacy, however, does not significantly influence nurse performance. Work life quality, mental workload, and self-efficacy indirectly influence nurse performance through job satisfaction.
