Abstract

The hospitality industry is growing significantly, driven by global tourism and increasing service demand. However, only 30% of graduates’ secure meaningful employment in the field. This research aims to identify the influence of personorganization fit (POF) and person-job fit (PJF) on Universitas Pelita Harapan Medan hospitality students’ job pursuit intention (JPI) in hospitality industry, moderated by work environment (WE). Using quantitative methods and purposive sampling methods, data was collected through a Google Forms questionnaire distributed to all UPH Medan hospitality students from the 2020 and 2021 intakes. The respondents, totaling 80 students, were selected based on the qualification of having completed their hotel internships. All data passed validity and reliability tests using SPSS 30, and the outer model tests were conducted with SmartPLS 4. Findings show that the effect of POF on JPI is significant, while the effect of PJF on JPI and the moderating effect of WE are insignificant. Additionally, the adjusted R-square value of 31.8% indicates that 68.2% of JPI is influenced by other variables, suggesting future research explore factors like CSR, compensation, or work-life balance. Recommendations for hotel management include aligning organizational values with potential employees' values and enhancing the work environment by fostering open communication and hiring parttime staff to alleviate workloads./ Industri perhotelan sedang berkembang pesat, didorong oleh pariwisata global dan meningkatnya permintaan layanan. Namun, hanya 30% lulusan yang bekerja di bidang ini. Penelitian ini bertujuan untuk mengidentifikasi pengaruh kesesuaian individu-organisasi (POF) dan kesesuaian individu-pekerjaan (PJF) terhadap niat pencarian kerja (JPI) mahasiswa perhotelan Universitas Pelita Harapan Medan di industri perhotelan, yang dimoderasi oleh lingkungan kerja (WE). Dengan menggunakan metode kuantitatif dan teknik sampel purposive, data dikumpulkan melalui kuesioner Google Forms yang didistribusikan kepada semua mahasiswa perhotelan UPH Medan dari angkatan 2020 dan 2021. Total responden adalah 80 mahasiswa perhotelan yang dipilih berdasarkan kualifikasi telah menyelesaikan magang di hotel. Semua data telah lulus uji validitas dan reliabilitas menggunakan SPSS 30, dan uji model luar yang dilakukan dengan SmartPLS 4. Temuan menunjukkan bahwa pengaruh POF terhadap JPI signifikan, sedangkan pengaruh PJF terhadap JPI dan pengaruh moderasi WE adalah tidak signifikan. Selain itu, nilai Rsquare yang disesuaikan sebesar 31,8% menunjukkan bahwa 68,2% dari JPI dipengaruhi oleh variabel lain, menyarankan penelitian di masa depan untuk mengeksplorasi faktor lain seperti CSR, kompensasi, atau keseimbangan kerja-hidup. Rekomendasi untuk manajemen hotel mencakup penyelarasan nilai-nilai organisasi dengan nilai-nilai calon karyawan dan meningkatkan lingkungan kerja dengan memfasilitasi komunikasi terbuka, serta merekrut staf paruh waktu untuk mengurangi beban kerja.
