Abstract
Penelitian ini bertujuan untuk menginvestigasi pengaruh dukungan supervisor dan spiritualitas di tempat kerja terhadap komitmen organisasi guru milenial, dengan keterlekatan kerja dan kesejahteraan sebagai mediator. Latar belakang penelitian ini adalah rendahnya tingkat komitmen organisasi di kalangan milenial, termasuk guru, yang cenderung berpindah pekerjaan dalam waktu singkat. Generasi milenial cenderung mencari makna dalam pekerjaan, pengakuan pribadi, dan seimbang antara kehidupan kerja dan pribadi daripada keterikatan jangka panjang pada organisasi. Hal ini menjadi tantangan besar bagi manajemen sekolah dalam menjaga guru-guru milenial yang berkualitas. Dalam penelitian ini, pendekatan kuantitatif digunakan dengan menerapkan metode PLS-SEM untuk menguji hubungan antar variabel dalam sebuah model yang kompleks. Data diperoleh dari 302 guru milenial yang bekerja di sekolah menengah atas swasta di wilayah Jakarta dan Tangerang. Hasil analisis menunjukkan bahwa dukungan dari supervisor tidak memiliki pengaruh langsung yang signifikan terhadap komitmen organisasi. Meskipun demikian, keterlekatan kerja terbukti memediasi hubungan tersebut, menekankan pentingnya rasa keterikatan guru terhadap pekerjaan mereka. Di sisi lain, spiritualitas di tempat kerja juga menunjukkan pengaruh yang signifikan terhadap komitmen afektif, kontinuitas, dan normatif. Spiritualitas membantu guru generasi milenial menemukan makna dalam pekerjaan mereka, memperkuat ikatan emosional, tanggung jawab moral, dan mempengaruhi keputusan rasional untuk tetap pada posisi mereka. Kesejahteraan, meskipun penting, hanya memediasi hubungan antara spiritualitas dan komitmen normatif. Hal ini mengindikasikan bahwa guru milenial membutuhkan lebih dari sekadar kesejahteraan fisik, seperti memahami makna dari pekerjaan mereka dan memiliki dukungan sosial yang memadai, guna meningkatkan keterikatan emosional dan kelangsungan kerja mereka. Penelitian ini berkontribusi pada pengembangan teori komitmen organisasi dan spiritualitas di tempat kerja. Secara praktis, temuan ini memberikan rekomendasi bagi sekolah untuk menciptakan lingkungan kerja yang mendukung keterlekatan kerja, kesejahteraan, dan spiritualitas guna meningkatkan komitmen guru milenial. / This study aims to investigate the influence of supervisor support and workplace spirituality on millennial teachers' organizational commitment, with job embeddedness and well-being as mediators. The background of this study is the low level of organizational commitment among millennials, including teachers, who tend to change jobs in a short period of time. Millennials tend to seek meaning in work, personal recognition, and a balance between work and personal life rather than long-term attachment to organizations. This poses a big challenge for school management in maintaining qualified millennial teachers. In this study, a quantitative approach was used by applying the PLS-SEM method to examine the relationship between variables in a complex model. Data were obtained from 302 millennial teachers working in private high schools in the Jakarta and Tangerang areas. The results of the analysis showed that supervisor support did not have a significant direct effect on organizational commitment. Nonetheless, job embeddedness was shown to mediate the relationship, emphasizing the importance of teachers' sense of attachment to their work. On the other hand, workplace spirituality also showed a significant influence on affective, continuance and normative commitment. Spirituality helps millennial teachers find meaning in their work, strengthening emotional bonds, moral responsibility, and influencing rational decisions to stay in their positions. Well-being, while important, only mediated the relationship between spirituality and normative commitment. This indicates that millennial teachers need more than just physical well-being, such as understanding the meaning of their work and having adequate social support, to enhance their emotional attachment and job continuity. This research contributes to the development of theories of organizational commitment and spirituality in the workplace. Practically, the findings provide recommendations for schools to create a work environment that supports work attachment, well-being and spirituality to increase millennial teachers' commitment.
