Abstract
Penelitian ini bertujuan untuk menganalisis pengaruh motivasi kerja, pengembangan karyawan, dan kompensasi terhadap turnover karyawan, dengan kepuasan kerja sebagai variabel mediasi. Studi ini dilatarbelakangi oleh tingginya tingkat turnover di PT LKM Artha Kertaraharja yang berpotensi mengganggu stabilitas organisasi. Populasi penelitian adalah seluruh karyawan PT LKM Artha
Kertaraharja, dengan jumlah sampel sebanyak 60 orang. Analisis data menggunakan metode kuantitatif melalui Partial Least Squares Structural Equation Modeling (PLS-SEM). Hasil penelitian menunjukkan bahwa motivasi,
pengembangan karyawan dan kompensasi berpengaruh positif terhadap kepuasan kerja, sementara digitalisasi menunjukkan pengaruh negatif terhadap kepuasan
kerja. Motivasi kerja dan pengembangan karyawan berpengaruh negatif terhadap turnover karyawan, sedangkan digitalisasi dan kompensasi berpengaruh positif terhadap turnover. Kepuasan kerja tidak memediasi hubungan antara motivasi kerja, pengembangan karyawan maupun kompensasi terhadap turnover karyawan. Kepuasan kerja memediasi hubungan antara digitalisasi dan turnover.
