Abstract

This study aims to analyze the influence of principal leadership and organizational culture on teacher performance, with work engagement as a mediating variable at Notre Dame School, Bekasi. Using a quantitative approach with 50 teacher respondents and PLS-SEM analysis via SmartPLS 4, the findings reveal that principal leadership has a positive but not dominant effect on teacher performance. Organizational culture does not have a direct impact but significantly influences work engagement, which emerges as the strongest factor in enhancing teacher performance. A significant mediating effect is found from organizational culture to teacher performance through work engagement, while no mediation is observed from principal leadership. These findings highlight the importance of strengthening transformational leadership, fostering a supportive organizational culture, and implementing strategies to enhance work engagement as key pathways to optimize teacher performance. / Penelitian ini bertujuan untuk menganalisis pengaruh kepemimpinan kepala sekolah dan budaya organisasi terhadap kinerja guru, dengan work engagement sebagai variabel mediasi di Sekolah Notre Dame Bekasi. Menggunakan pendekatan kuantitatif dengan 50 responden guru dan analisis PLS-SEM melalui SmartPLS 4, ditemukan bahwa kepemimpinan kepala sekolah berpengaruh positif namun tidak dominan terhadap kinerja guru. Budaya organisasi tidak berpengaruh langsung, tetapi secara signifikan memengaruhi work engagement, yang menjadi faktor paling kuat dalam meningkatkan kinerja guru. Terdapat efek mediasi signifikan dari budaya organisasi terhadap kinerja guru melalui work engagement, namun tidak pada jalur kepemimpinan kepala sekolah. Temuan ini menekankan pentingnya penguatan kepemimpinan transformasional, pembentukan budaya kerja yang mendukung, serta strategi peningkatan work engagement untuk mengoptimalkan kinerja guru.
