Abstract

Permasalahan yang cukup sering terjadi di industri perbankan adalah tingginya turnover intention. Turnover intention dapat dipengaruhi oleh gaya kepemimpinan, status kepegawaian jabatan yang tidak stabil, kompensasi yang tidak sesuai, yang dapat memicu rasa tidak aman terhadap pekerjaan (Hanafiah, 2014). Gaya kepemimpinan transformasional dinilai dapat berpengaruh terhadap turnover intention (Paramitha & Hendratmoko, 2021). Rasa tidak aman karena kondisi lingkungan yang berubah-rubah merupakan kondisi psikologis job insecurity(Smithson & Lewin, 2000). Kompensasi adalah suatu pemberian hadiah perusahaan kepada karyawan atas kinerjanya dan dapat mengurangi turnover (Snell & Bohlander, 2013). Disisi lain kepuasan kerja dinilai cukup memberikan perhatian khusus perusahaan dalam mengembangkan sumber daya manusia. Responden dalam penelitian ini berjumlah 538 karyawan bank XYZ di provinsi Nusa Tenggara Timur. Data yang didapatkan akan dianalisa menggunakan program Smart PLS 4.0 dan menggunakan metode partial least square equation analysis. Ditemukan bahwa kepemimpinan transformasional berpengaruh negatif terhadap turnover intention, job insecurity berpengaruh positif terhadap turnover intention, sedangkan kompensasi tidak berpengaruh terhadap turnover intention. Penemuan lainnya adalah kompensasi berpengaruh positif terhadap kepuasan kerja sedangkan variabel kepemimpinan transformasional dan job insecurity tidak bepengaruh terhadap kepuasan kerja. Efek mediasi kepuasan kerja dapat mempengaruhi variabel kompensasi terhadap turnover intention. Kepuasan kerja memiliki pengaruh negatif terhadap turnover intention. / The problem that often occurs in the banking industry is high turnover intention. Turnover intention can be influenced by leadership style, unstable employment status, inappropriate compensation, which can trigger a sense of job insecurity (Hanafiah, 2014). Transformational leadership style is considered to have an effect on turnover intention (Paramitha & Hendratmoko, 2021). Feeling insecure due to changing environmental conditions is a psychological condition of job insecurity (Smithson & Lewin, 2000). Compensation is a corporate gift giving to employees for their performance and can reduce turnover (Snell & Bohlander, 2013). On the other hand, job satisfaction is considered sufficient to give the company special attention in developing human resources. Respondents in this study amounted to 538 XYZ bank employees in East Nusa Tenggara province. The data obtained will be analyzed using the Smart PLS 4.0 program and using the partial least square equation analysis method. It was found that transformational leadership has a negative effect on turnover intention, job insecurity has a positive effect on turnover intention, while compensation has no effect on turnover intention. Another finding is that compensation has a positive effect on job satisfaction while the variables of transformational leadership and job insecurity have no effect on job satisfaction. The mediating effect of job satisfaction can affect the compensation variable on turnover intention. Job satisfaction has a negative effect on turnover intention.
