Abstract

Tujuan penelitian ini adalah untuk menguji pengaruh kompetensi kerja, otonomi pekerjaan dan kondisi kerja terhadap job satisfaction yang dimediasi oleh psychological empowerment pada UPTD Puskesmas Mengwi I di Bali. PLS-SEM digunakan untuk menganalisis data empiris yang diperoleh melalui metode census. Didapatkan 72 responden yang memenuhi syarat melalui kuesioner yang telah didistribusikan secara online. Hasil penelitian menunjukkan bahwa 9 dari 10 jalur mempunyai pengaruh positif. Pengaruh langsung ditemukan paling kuat dari otonomi pekerjaan ke psychological empowerment, disusul oleh psychological empowerment ke kepuasan kerja serta kompetensi kerja ke psychological empowerment. Ditemukan bahwa psychological empowerment berperan sebagai mediator yang cukup baik dalam menghubungkan pengaruh dari variabel independen. Hasil penelitian ini menunjukkan aplikasi yang baru terhadap kepuasan kerja perawat dan bidan. Model penelitian ini memiliki moderate predictive accuracy dan medium predictive relevance, sehingga dapat dikembangkan dalam penelitian lebih lanjut seperti penambahan variabel yang relevan, optimalisasi bobot variabel indikator, dan mempertimbangkan teknik pemodelan yang lebih kompleks. Terdapat implikasi manajerial yang didapatkan dari temuan penelitian ini yaitu meningkatkan kepuasan kerja perawat dengan mengimplementasikan langkah-langkah konkret, termasuk peningkatan kompetensi melalui pelatihan, pemberian otonomi yang bijak dengan panduan yang sesuai, fokus pada pemberdayaan psikologis, dan pengelolaan beban kerja yang adil. / The aim of this study is to examine the influence of job competency, job autonomy, and working conditions on job satisfaction, mediated by psychological empowerment in UPTD Puskesmas Mengwi I in Bali. PLS-SEM is employed to analyze empirical data obtained through a census method. A total of 72 eligible respondents were obtained through an online-distributed questionnaire. The research results indicate that 9 out of 10 paths have a positive impact. The strongest direct influence was found from job autonomy to psychological empowerment, followed by psychological empowerment to job satisfaction and job competency to psychological empowerment. It was found that psychological empowerment plays a significant mediating role in connecting the influence of independent variables. This research demonstrates a novel application to the job satisfaction of nurses and midwives. The research model has moderate predictive accuracy and medium predictive relevance, suggesting potential development through the addition of relevant variables, optimization of indicator variable weights, and consideration of more complex modeling techniques. The managerial implications derived from this research involve improving nurse job satisfaction by implementing concrete measures, including enhancing competency through training, providing judicious job autonomy with appropriate guidance, focusing on psychological empowerment, and managing a fair workload.
