Abstract
Meningkatnya angka pengunduran diri di kalangan tenaga kesehatan dipicu oleh beban kerja yang tinggi, kelelahan fisik, psikis, emosional dan pengelolaan stres. Angka pengunduran diri atau turnover perawat pada suatu rumah sakit di Indonesia cukup tinggi, khususnya perawat manajer. Penelitian ini bertujuan untuk mengeksplorasi pengalaman perawat manajer yang mengundurkan diri dari pekerjaan di Indonesia. Metode penelitian menggunakan metode deskriptif kualitatif dengan purposive sampling dan teknik snowball sampling. Data dikumpulkan sebanyak lima sampel partisipan melalui wawancara semi- terstruktur yang dilakukan dalam waktu 30-40 menit pada Januari-April 2025. Hasil penelitian ditemukan beberapa faktor utama yang memengaruhi keputusan perawat manajer untuk mengundurkan diri yaitu: beban kerja yang tinggi, finansial yang tidak sesuai dengan beban kerja, kurangnya dukungan manajerial, ketidakseimbangan antara pekerjaan dengan kehidupan pribadi, kesenjangan dalam sistem pengelolaan tenaga kerja, dan tekanan psikologis akibat konflik interpersonal. Perawat manajer yang mengalami burnout dan tekanan kerja tinggi cenderung mengalami kejenuhan yang berujung pada keputusan untuk mengundurkan diri. Oleh karena itu, rumah sakit dan institusi kesehatan perlu meningkatkan sistem dukungan bagi tenaga kesehatan terutama dalam aspek kesejahteraan, manajemen stres dan pengembangan karier. Strategi yang direkomendasikan yaitu dengan meningkatkan komunikasi antara manajemen dan staf, evaluasi sistem ketenagaan dan pemberian penghargaan berbasis kinerja untuk meningkatkan motivasi kerja perawat manajer/The increasing number of resignations among health workers is triggered by high workloads, physical, psychological, emotional exhaustion and stress management. The number of resignations or turnover of nurses in a hospital in Indonesia is quite high, especially nurse managers. This study aims to explore the experiences of nurse managers who resign from their jobs in Indonesia. The research method used a qualitative descriptive method with purposive sampling and snowball sampling techniques. Data were collected from five participant samples through semi structured interviews conducted within 30-40 minutes in January-April 2025. The results of the study found several main factors that influenced the decision of nurse managers to resign, namely: high workload, finances that do not match the workload, lack of managerial support, imbalance between work and personal life, gaps in the workforce management system, and psychological stress due to interpersonal conflict. Nurse managers who experience burnout and high work pressure tend to experience saturation which leads to the decision to resign. Therefore, hospitals and health institutions need to improve the support system for health workers, especially in terms of welfare, stress management and career development. The recommended strategy is to improve communication between management and staff, evaluate the workforce system and provide performance based rewards to increase the work motivation of nurse managers.
