Abstract

Rumah sakit merupakan unit kompleks dari suatu organisasi social dan kesehatan yang berperan dalam penyediaan layanan prima (komprehensif), penyembuhan penyakit (kuratif), dan pencegahan penyakit (preventif) kepada masyarakat menurut WHO. Pemberian pelayanan Rumah Sakit yang baik dan buruk ditentukan oleh sumber daya manusia yang kompeten. Dengan kata lain tanggung jawab dan tugas perawat bukanlah hal yang mudah. Turnover merupakan masalah sumber daya manusia yang berkembang pesat dan saat ini mempengaruhi sektor layanan kesehatan di seluruh dunia. Angka ini dianggap tinggi, berkisar antara 15 hingga 44%. Terdapat tingkat turnover tenaga medis yang tinggi di rumah sakit swasta XYZ di Kota Cilacap, Jawa Tengah. Angka tunrover yang tinggi pada tenaga medis berdampak pada kinerja rumah sakit. Tujuan dari penelitian ini adalah untuk mengetahui pengaruh work engagement, career development, self-efficacy terhadap turnover intention yang dimediasi oleh job satisfaction. Dalam Penelitian ini menggunakan metode cross-sectional untuk mendapatkan data kuantitatif dari kuesioner yang dibagikan secara daring. Data yang dikumpulkan dari populasi tenaga medis yang telah bekerja di rumah sakit swasta XYZ di kota Cilacap, Jawa Tengah selama satu tahun dengan menggunakan teknik pengambilan sampel non- probabilitas. Penelitian ini menggunakan PLS-SEM untuk menganalisa dan mengolah data yang sudah dikumpulkan. Hasil yang didapatkan dari penelitian ini adalah work engagement, self-efficacy, career development berpengaruh positif dan signifikan terhadap job satisfaction, dan berpengaruh negatif terhadap turnover intention, serta job satisfaction terbukti dapat menjadi mediator bagi variabel diatas terhadap turnover intention. / A hospital is a complex unit of a social and health organization that plays a role in providing excellent (comprehensive) services, curing disease (curative), and preventing disease (preventive) to the community according to WHO. Providing good and bad hospital services is determined by competent human resources. In other words, the responsibilities and duties of nurses are not easy. Turnover is a rapidly growing human resources problem that is currently affecting the healthcare sector worldwide. This percentage is considered high, ranging from 15 to 44%. There is a high turnover rate of medical personnel at the XYZ private hospital in Cilacap City, Central Java. A high turnover rate among medical personnel has an impact on hospital performance. The aim of this research is to determine the influence of work engagement, career development, self-efficacy on turnover intention which is mediated by job satisfaction. This research uses a cross-sectional method to obtain quantitative data from questionnaires distributed online. The questions in the questionnaire are modifications of questionnaire questions obtained from previous literature. Data collected from a population of medical personnel who had worked at the XYZ private hospital in the city of Cilacap, Central Java for one year using non-probability sampling techniques. This research uses PLS-SEM to analyze and process the data that has been collected. The result obtained from this research are that work engagement, self-efficacy, career development had a positive and significant effect on job satisfaction, and a negative effect on turnover intention, and job satisfaction is proven to be a mediator for the above variables on turnover intention.
