Abstract

This study aims to analyze the influence of motivation, work environment, and job satisfaction on employee performance at the Sukajadi Regional General Hospital (RSUD), Banyuasin, South Sumatra. The performance of employees in hospitals has a crucial role in determining the quality of medical and administrative services received by patients, so understanding the factors that affect them is very important. The research method used is a quantitative approach with mediation testing techniques. The sample used in this study was 150 employees of Sukajadi Hospital who were selected by the saturated sample method. Data was collected through questionnaires that measured variables of motivation, work environment, job satisfaction, and employee performance. Data analysis was carried out using PLS-SEM (Partial Least Squares Structural Equation Modeling) to test the relationship between variables and the role of job satisfaction as a mediating variable. The results of the study show that motivation and work environment have a direct positive influence on employee job satisfaction. The higher the motivation of employees and the more conducive the work environment, the greater job satisfaction felt. In addition, motivation and job satisfaction have been proven to have a direct positive effect on employee performance. Employees who feel motivated and satisfied with their work tend to perform better, both in medical and administrative aspects. However, the study also found that the work environment does not have a direct influence on employee performance, although it plays a role in increasing job satisfaction. In addition, work motivation and work environment have a positive indirect influence on employee performance through job satisfaction. This shows that even though the work environment does not directly affect performance, these factors are still important to create job satisfaction that has an impact on employee performance. This research provides important insights for hospital management in designing strategies to increase work motivation, create a more conducive work environment, and increase employee job satisfaction, which in turn will improve the quality of hospital services. These findings also open up opportunities for further research on other factors that can affect employee performance in the healthcare sector. / Penelitian ini bertujuan untuk menganalisis pengaruh motivasi, lingkungan kerja, dan kepuasan kerja terhadap kinerja pegawai di Rumah Sakit Umum Daerah (RSUD) Sukajadi, Banyuasin, Sumatera Selatan. Kinerja pegawai di rumah sakit memiliki peran krusial dalam menentukan kualitas pelayanan medis dan administrasi yang diterima oleh pasien, sehingga pemahaman mengenai faktor-faktor yang mempengaruhinya sangat penting. Metode penelitian yang digunakan adalah pendekatan kuantitatif dengan teknik pengujian mediasi. Sampel yang digunakan dalam penelitian ini adalah 150 pegawai RSUD Sukajadi yang dipilih dengan metode sampel jenuh. Data dikumpulkan melalui kuesioner yang mengukur variabel motivasi, lingkungan kerja, kepuasan kerja, dan kinerja pegawai. Analisis data dilakukan dengan menggunakan PLS-SEM (Partial Least Squares Structural Equation Modeling) untuk menguji hubungan antar variabel serta peran kepuasan kerja sebagai variabel mediasi. Hasil penelitian menunjukkan bahwa motivasi dan lingkungan kerja memiliki pengaruh langsung yang positif terhadap kepuasan kerja pegawai. Semakin tinggi motivasi pegawai dan semakin kondusif lingkungan kerja, semakin besar kepuasan kerja yang dirasakan. Selain itu, motivasi dan kepuasan kerja terbukti berpengaruh langsung positif terhadap kinerja pegawai. Pegawai yang merasa termotivasi dan puas dengan pekerjaannya cenderung menunjukkan kinerja yang lebih baik, baik dalam aspek medis maupun administratif. Namun, penelitian ini juga menemukan bahwa lingkungan kerja tidak memiliki pengaruh langsung terhadap kinerja pegawai, meskipun berperan dalam meningkatkan kepuasan kerja. Selain itu, motivasi kerja dan lingkungan kerja memiliki pengaruh tidak langsung yang positif terhadap kinerja pegawai melalui kepuasan kerja. Hal ini menunjukkan bahwa meskipun lingkungan kerja tidak mempengaruhi kinerja secara langsung, faktor tersebut tetap penting untuk menciptakan kepuasan kerja yang berdampak pada kinerja pegawai. Penelitian ini memberikan wawasan yang penting bagi manajemen rumah sakit dalam merancang strategi untuk meningkatkan motivasi kerja, menciptakan lingkungan kerja yang lebih kondusif, dan meningkatkan kepuasan kerja pegawai, yang pada gilirannya akan meningkatkan kualitas layanan rumah sakit. Temuan ini juga membuka peluang untuk penelitian lebih lanjut mengenai faktor-faktor lain yang dapat mempengaruhi kinerja pegawai di sektor pelayanan kesehatan.
